Hedonic Treadmill–Based Change Management Checklist
Introduction
Use this checklist when planning or reviewing a change initiative.
It ensures you counter rapid adaptation and create sustained engagement.
A. Prevent Adaptation Drop-Off
☐ Break the change into staged releases
Small, frequent improvements are planned instead of a single large launch.
☐ Ensure each stage has a new benefit or learning opportunity
Avoiding long flat periods where interest dies.
☐ Celebrate small wins every 2–4 weeks
Progress is visible and reinforced regularly.
☐ Provide continuous novelty and challenge
Skill-building, new tasks, and stretch assignments are part of the journey.
B. Strengthen Intrinsic Motivation
☐ Connect the change clearly to purpose
People understand why it matters for customers, community and staff.
☐ Increase autonomy wherever possible
Teams can tailor how they implement the change.
☐ Embed mastery pathways
Training, micro-learning and growth opportunities are available and ongoing.
☐ Foster belonging and peer modelling
Teams learn from one another, not only from managers.
C. Manage Expectations to Reduce Adaptation Shock
☐ Communicate realistic benefits and limitations
Avoid hype; set clear, balanced expectations.
☐ Prepare people for the adaptation curve
Explain that initial discomfort is normal and temporary.
☐ Discuss likely emotional phases
Early enthusiasm → discomfort → routine adoption.
D. Anchor Change with Habit and Ritual
☐ Turn new behaviours into routines
Use stand-ups, sprints, check-ins, or ritualised workflows.
☐ Make progress visible
Dashboards, scoreboards, before/after examples.
☐ Use storytelling to reinforce adoption
Share successes regularly to keep meaning fresh.
E. Sustain Attention and Engagement
☐ Schedule ongoing reinforcement for at least 6–12 months
Avoid “launch and leave.”
☐ Rotate roles or responsibilities to avoid stagnation
Maintains interest and builds capability.
☐ Run regular reflection sessions
“What’s working? What’s improving? What needs adjusting?”
